Andrew compared the larger businesses to oil tankers and the smaller to jet skis. Which explains why we’re seeing more solo and small agencies with more $1M+ billers than ever before.
The big guys can’t adapt to the AI opportunities as fast.

Not every small agency is winning. The gap between the ones struggling and the ones doing $1M+ is widening fast.
👇 So, if you’re a smaller agency, how do you make sure you’re on the right side of the AI gap?
#1 Be a Trusted Advisor in a specialist niche
I know it’s an over-used term, but it earns its place as #1 because everything else cascades from here. The top 5% are magnifying that trust at scale with AI. Focussing on nurturing and building deep networks and they’re being rewarded for it.
#2 Build an “agent” workforce
Task or job specific agents are now starting to sit alongside humans on the org chart. We are seeing agencies triple billings by reducing, not increasing headcount! These agents range from sourcing agents to signal scouts and interview coaches etc.
#3 Add insane value
They’re co-creating with AI to create incredible value for clients and candidates through deep market intelligence, data, research etc and this is overshadowing recruiters not taking the AI advantage here.
#4 Consolidate AI/tech stacks
Driven by outcome not chasing shiny new tools, they go deep on minimal tech and integrate it to create a streamlined system.
#5 Test and push
They know they don’t understand everything but they’re playing with and testing the tools. Liaising with peers and keeping up with the pace of change.
